Abstract:
This study addresses a key paradox in contemporary strategic leadership education: the reliance on individual-centric approaches to strategic leadership training, despite evidence that successful organizational outcomes stem from collective actions within effective top management team (TMT) interactions. We use an abductive approach to analyze a strategic leadership program for multiple TMTs from non-competing organizations conducted from 2014 to 2024 in a South American business school. The curriculum integrates evolutionary economics and adaptive leadership frameworks and aims to foster both team-level learning and individual reflection. We theorize how several enablers of TMT learning interact and trigger multilevel sensemaking processes, supporting intergroup learning, and ultimately improving TMT strategic leadership capability. Our study advances leadership education by shifting the focus from individual to team-based interventions and introducing a process model that can be adapted to other contexts.
