“This paper shows that two fundamental qualities differentiate potential assessments from performance assessments: Future-orientation and ambiguity. After experimentally evidencing that potential assessments are inherently more future-oriented and ambiguous than performance assessments, we develop a theoretical model on the antecedents and the consequences of potential relative to performance assessments. Using two sets of archival data from a German chemical multinational and a Belgian financial institution, we show that age and gender stereotypes have a stronger impact on potential assessments than on performance assessments. Moreover, we also show that, whereas performance assessments have a stronger impact on pay raises, potential assessments have a stronger effect on promotions. Implications of these findings are discussed for theory and practice with a particular focus on talent management and age discrimination.”.
